An Argument-Based and Justice-Oriented Approach to Assess Validity Evidence of I-O Psychology Scales

The authors challenge the field to adopt validation practices that integrate methodological rigor with justice considerations. Merging Kane’s (2013) Interpretation/Use Argument framework with Randall’s (2021, 2025) Justice-Oriented Antiracist Validity approach, the authors present a roadmap for developing and evaluating I-O assessments that are both psychometrically sound and socially responsible. This framework reframes validity as a justice question, asking whose voices and experiences are represented in measurement, and advances the ethical and epistemological foundations of inclusion research.
